Biggest difference between grinding and a smooth engagement for me is my seat position. Too close and I'm smashing the floor, too far and I'm on my tip toes. I know I got it right when I press in the clutch and the pedal is still on the ball of my foot as my knee locks and I'm just off the floor. May nor make sense to anyone, but it works well enough for me.
Scratching gears is more so embarrassing than damaging. It damages my ego more than the cogs.
